Why It’s So Hard to Hire in the Dental Industry Right Now

Hiring in the dental industry has become more difficult, particularly across sales and field-based roles. On the surface, there’s no shortage of candidates, but finding the right fit, and getting them to commit, is where things tend to slow down.

From conversations we’ve had at Zenopa, the challenge usually comes down to how the market is behaving rather than a lack of interest in opportunities.

Candidates are more selective

Many dental candidates are already in stable roles. Territory managers, treatment coordinators, and clinical staff often have established routines and relationships, which makes moving less straightforward.

When they do consider a change, they tend to look closely at what’s different. Territory size, account base, and earning potential all come into it, but so does how realistic the role feels day to day.

If those details aren’t clear, candidates are more likely to hold back or stay where they are.

The roles can be harder than they look

Commercial roles in dental often involve more groundwork than expected. Building relationships with practices takes time, and access isn’t always guaranteed.

There’s also a mix of responsibilities that can catch people off guard. Sales targets, account management, and time on the road all need to be balanced, often without much structure early on.

For candidates moving from a clinical background, that shift can feel significant. If the role isn’t explained properly, it can lead to hesitation later in the process.

Expectations don’t always align

One of the more common issues is a gap between how a role is described and what it involves.

Some positions are positioned as growth opportunities, but may require rebuilding a territory or working with limited support. Candidates tend to pick up on that during interviews, and it can change how they view the move.

At the same time, hiring managers are often looking for candidates who can deliver quickly, which narrows the pool further.

Processes can lose good candidates

Timing plays a part as well. Delays between interview stages or uncertainty around decisions can affect how a role is perceived.

In a market where candidates are often speaking to more than one company, a slow process can lead to drop-off. It’s not uncommon for someone to accept another role while still waiting for feedback elsewhere.

A more practical way to approach hiring

The companies that tend to hire more successfully are the ones that are clear from the start. That includes being open about the territory, the expectations, and what support is in place.

There’s also more flexibility around background. Some businesses are looking beyond direct dental experience and focusing on transferable skills, particularly in sales and customer-facing roles.

Working with a dental recruiter can help bring a clearer view of the market. As a life science recruiter, Zenopa is often speaking to candidates who aren’t actively applying but are open to the right move. That insight can make it easier to position roles in a way that reflects what candidates are actually looking for.

A clearer view of the market

Hiring in the dental industry isn’t impossible, but it does require a more considered approach.

Understanding candidate priorities, being realistic about the role, and keeping the process moving all make a difference. For teams trying to grow, having that insight upfront can help avoid long hiring cycles and lead to more consistent results.
