Beyond the Job Ad: Building a Talent Network That Works for Biopharma

In biopharma, the best commercial hire is not always looking for a new job.

That is something hiring managers quickly learn when recruiting for sales, market access, commercial strategy and business development roles. Strong candidates are often already performing well. They may have good relationships with healthcare professionals, understand a therapeutic area deeply and have no immediate reason to move.

This is where a strong biopharma talent network can make a real difference.

Build relationships before you need them

Recruitment works better when the first conversation happens before a vacancy appears.

For a pharmaceutical company preparing a product launch, for example, waiting until the commercial plan is finalised can leave very little time to find people with the right launch experience. The same applies to biotech businesses moving towards commercialisation. The talent they need may be highly specialised and already well known within their market.

We often see that previous conversations can become valuable months later. A candidate who was not ready to move last year may be open to the right opportunity now. Keeping that relationship warm gives hiring managers a much better starting point than approaching the market from scratch.

Think beyond active candidates

A useful talent network should include more than people actively applying for jobs.

Former employees can become future hires. Strong second-choice candidates can become ideal candidates for another position. People met at industry events can become valuable contacts when a new therapeutic area or market opens up.

This matters in a sector where commercial hiring demand can shift quickly. BioSpace reported a 38% year-on-year increase in live sales, marketing and medical affairs roles in June 2026.

For commercial leaders, that creates a good reason to keep conversations going even when there is no immediate vacancy.

Give good candidates a reason to stay connected

Candidates are also becoming more thoughtful about when they move.

A bigger salary may attract attention. It does not always secure the right person. Commercial professionals want to understand the product pipeline, leadership team, growth plans and how their role could develop.

That means talent networks work best when they are based on genuine conversations rather than constant job messages.

Share relevant market developments. Stay in touch after interviews. Remember what matters to the individual. It makes future conversations much more natural.

Make your network part of your hiring strategy

The strongest biopharma talent networks are built around the future, not just today’s vacancies.

For hiring managers, that could mean mapping the commercial skills needed for an upcoming launch or identifying where market access expertise may be needed as a product progresses. It gives the business more time to understand the market and the people within it.

Zenopa’s role as a specialist life sciences recruiter often sits within those conversations. We see how candidate expectations shift between pharma, biotech and medtech. We also see how much easier hiring can feel when relationships already exist.

A good talent network is rarely built through one successful hire. It grows through conversations, follow-ups and staying curious about where experienced people might go next.

In biopharma, that ongoing connection can become one of the most useful assets a commercial team has when the next opportunity arrives.

At Zenopa, we work with life science, medical device and pharmaceutical organisations across the US, EU and UK.
