Drug development rarely follows a straightforward path. A company moving a promising therapy through early research faces very different decisions from one preparing for clinical trials or bringing a product to market. The people leading those stages need to adapt too.

For hiring managers, this is where a single approach to leadership recruitment can miss the mark. The experience that makes someone successful during early development may not be what a business needs as it approaches commercialisation. Early-stage businesses need leaders who are comfortable building

In the earlier stages of drug development, leaders are often working with smaller teams and fewer established processes. Decisions can change quickly as new data emerges. Someone joining at this point may need to be comfortable moving between strategy and the practical work that keeps a programme progressing.

From a recruitment perspective, we often speak with experienced candidates who are excited by the opportunity to shape something from the beginning. However, not everyone who has held a senior title in a large pharmaceutical company wants the same level of uncertainty or hands-on involvement. Clinical development brings a different kind of leadership

As a therapy progresses into clinical development, coordination becomes increasingly important. Leaders may be managing relationships across clinical operations, regulatory affairs and external partners while keeping development plans moving.

Hiring at this stage often requires a closer look at how someone works across functions. Technical knowledge matters, but so does the ability to bring different perspectives together when priorities shift. Candidates with experience of similar trial stages can offer valuable insight, particularly when timelines are tight and teams are growing.

Commercial leadership needs to arrive at the right moment

The transition towards launch introduces another set of considerations. Commercial leaders may need to build teams, develop market understanding and work closely with medical and market access colleagues long before a product reaches customers.

One insight we regularly see in drug development recruitment is that experienced commercial candidates are selective about timing. Some are drawn to the opportunity to build a launch strategy from an early stage. Others prefer joining when there is more certainty around the product and its route to market. A strong candidate is not automatically the right fit if their preferred way of working does not match the company’s next phase.

Leadership recruitment in drug development works best when the conversation goes beyond the role that needs filling today. Hiring managers can consider what the business will need from that person over the next few years and whether the environment will allow them to do their best work.
