When the Right CV Isn’t Enough: Reducing the Risk of a Misaligned Biopharma Hire
A strong CV can be reassuring. The candidate has worked for recognised companies, knows the therapy area and has delivered results before. Yet in biopharma commercial recruitment, those things do not always guarantee a successful hire.
A misaligned hire can affect far more than the recruitment budget. In commercial teams, it can slow the momentum of a product launch, disrupt relationships with key stakeholders and place extra pressure on colleagues who need to fill the gaps. When a new hire leaves after a short period, the business also has to restart conversations with candidates who may have moved on.
The cost often appears after the offer is accepted
The financial impact of replacing an employee is easy to understand. The less visible costs can take longer to emerge.
For commercial leaders in biopharma, a new hire may need to build credibility with healthcare professionals, understand a complex product and work closely with medical, market access and marketing teams. If the role or environment is not the right fit, progress can be slower than expected.
This matters at a time when commercial hiring activity is growing. BioSpace reported a 38% year-on-year increase in sales, marketing and medical affairs roles on its site in June 2026. That creates more movement in the market and gives experienced candidates more opportunities to consider.
Experience alone does not tell the full story
One pattern Biopharma recruiters often see is a candidate who looks ideal on paper but is looking for something quite different from what the employer is offering.
A commercial professional may be attracted by the science or the opportunity to join a growing company. But they may prefer the structure and support of a larger organisation. Equally, someone who has succeeded in an established product portfolio may find the uncertainty and hands-on nature of a pre-launch role less appealing than expected.
These details rarely appear on a CV. They tend to emerge through honest conversations about how someone likes to work, what they want from their next move and what the role will actually involve day to day.
Reducing risk starts with clearer conversations
The best hiring processes do not try to find a perfect candidate. They create a clearer picture of what success looks like in that specific role.
For commercial biopharma recruitment, this means looking beyond previous job titles and asking practical questions. Is the business preparing for launch or building an established brand? How much autonomy will the person have? What relationships need to be built? What might the first six months genuinely look like?
Candidate behaviour is also worth paying attention to. A quick acceptance is not always a sign of commitment, just as a candidate asking detailed questions is not a sign that they are difficult. Often, the strongest long-term matches come from people who take the time to understand the opportunity properly.
