Biopharmaceutical manufacturing is becoming more advanced. New technologies, connected facilities and more specialised production processes are changing what good manufacturing teams look like. For hiring managers, that shift is starting to influence not only who they hire, but how they think about workforce planning.

From recruitment conversations, one trend stands out. Experienced candidates are increasingly interested in how much exposure a role will give them to new technologies and developing manufacturing environments.

People who have worked across areas such as cell and gene therapy manufacturing, biologics production or advanced process technologies often want their next move to build on that experience. They are looking for roles where they can keep learning rather than simply repeat what they already know.

For employers, this has implications for retention. A strong salary and benefits package may attract someone initially. Clear development and exposure to meaningful projects can have a bigger influence on whether they stay.

Workforce planning is becoming more forward-looking

Biopharmaceutical companies are also having to think about where their future commercial and technical leaders will come from. Hiring only when a vacancy appears can make it harder to build the specialist knowledge needed for increasingly sophisticated manufacturing environments.

Workforce engineering offers a different approach. It encourages businesses to look at future production plans, technology adoption and commercial growth alongside the skills already available within the organisation.

For commercial leaders, that could mean identifying people who can grow with a product portfolio or move between technical and customer-facing responsibilities as the market develops.

The most interesting part of this shift is that better technology does not make people less relevant. It changes the kind of experience they need.
